Manager as Leader, Mentor and Coach


Managers need to develop themselves to create environment where the team can achieve the business goals with harmony and positive attitude.

One of those skills required are skills of coaching and mentoring the team members.

The question comes to mind. What makes people good leaders?


Leadership is about creating an environment where people feel motivated and their efforts are seen as valuable. Leaders are able to influence others, inspire, support and able to motivate to achieve organisational goals and respect others.

In contrast, managers will ensure that the work gets done to the quality required and the deadlines. Managers need to know what skills employees have and able to delegate tasks to them. Managers will also monitor the work of the team, but also a good manager would have leadership skills.


The attributes of a leader are more personal, and connected to values and integrity. If a manager can gain the leadership skills they will benefit from the teams trust and cooperation.



Leaders need to be good listeners, think critically, have good communication skills and always learn and develop.


Over the years, there is two main leadership styles determined: Transactional leadership and Transformational leadership.

The two differ with the approach taken.

Transactional leadership is based on tactics used in order to get tasks completed. However this type was highly criticised. It was argued that transactional leadership result in demotivation of employees.

On the other hand the transformational leadership see the leaders as visionaries and those who inspire, rather than punishment. Transformational leader will act as a coach and mentor.


Coaching and Mentoring



Coaching generally means giving a guidance that would be focused on job performance on individual level. The coach would specifically advise the employee on how to handle a task on hand as well as provides constructive feedback or setting individual goals. Coaching would mean having a positive relationship with the staff.


Mentoring would generally follow the format of giving advise and guidance.


Resolution of conflicts



The aim of any leader and manager should be reducing conflict. Conflict can be created by relationships among the team (miscommunication, strong emotions, stereotyping, repetitive negative behaviour) or value conflicts may exist (different ways of life, ideology, different criteria for evaluating ideas), or structural conflict ( unequal authority, unequal control resources, time constraints). There is also a data conflict (lack of information, misinformation, different interpretations) and interest conflict (competition over interest, procedural interest, psychological interest). What really helps leaders with any of the types is improved communication.



One of the most widely used approaches when coaching is the GROW model.


Goal - if appropriate, set a long aim, agree specific objective of the coaching session or agree topic for discussion.


Reality - encourage self-assessment, provide examples of feedback, redefine goals and challenge assumptions.


Options - identify and test available options, coach to come up with ideas and catch to select the best option.


Wrap up - secure commitment, identify risks and potential pitfalls, develop SMART goals and actions, agree on follow up and evaluation.


Intervention skills



The real challenge for managers as a leader lies in the intention skills used. Number of studies present different intervention systems and channels that can be used. There are also different approaches of communications developed:


* Autoritative - more directive approach challenging the attitude, perception or behaviour and it is designed to be "corrective". This approach is more informative, confrontative and prescriptive.

* Facilitative - this approach allows the employee finding their own solutions to the issues. And this approach is more supportive, cathartic and catalytic.



The leader has an important role in the organisation. The role of leader varies from the role of a manager. Leaders can use coaching and mentoring skills as different interventions types as tools to influence the employees. The goal is to motivate individuals and create balancing and positive environment, where business goals are considered.

Generally good leaders will have an opinion of positively influencing others lives.
